Proposing a Model of Causal Relation of Glass Ceiling with Empowerment of the Ministry of Youth and Sport’s Female Employees and Providing with The Mediating Role of Organizational Justice and Psychological Capital

The main objective of this study was to proposing a model causal relation between the Glass Ceiling and Empowerment of female Employees of Ministry of Sport and Youth with psychological capital and organizational justice as mediator. The statistical sampling of research consists of 170 female Employees of Ministry of Sport and Youth. The data collection instrument involved Glass Ceiling questionnaire (Ahmadi,1394), Employees Empowerment questionnaire (Spreitzer,1992), Organizational Justice questionnaire (Niehoff and Moorman, 1993) and Psychological Capital questionnaire (Luthans, 2007). The reliability of questionnaires was obtained as 0.78, 0.80, 0.70 and 0.71 respectively. The conceptual model of equations performed using Smart PLS software. The results indicated that there was a significant negative correlation between Glass Ceiling and empowerment, a significant negative correlation between Glass Ceiling and organizational justice, a non-significant positive correlation between Glass Ceiling and psychological capital, a significant negative correlation between organizational justice and psychological capital, a significant negative correlation between organizational justice and empowerment, a significant positive relationship between psychological capital and empowerment. the influence of organizational justice as a mediator variable between Glass Ceiling and empowerment was negatively significant. Finally, the impact of psychological capital as a mediator variable between Glass Ceiling and empowerment was not significant. The measurement of variables via model indicators obtained as SRMR=0.089, d_ULS=0.937, d_G=0.917 and NFI= 0.90.
